I wanted to better understand the employee experience that makes it possible.

After two decades in hospitality and wellbeing, I had become increasingly aware that the culture within an organisation shapes not only the guest experience but also the experience of those delivering it.

My MSc in Business Psychology gave me the opportunity to examine that relationship through research, grounding those observations in empirical evidence. The aim was to understand whether employees who felt psychologically safe also reported higher wellbeing and stronger service performance. I surveyed 91 guest-facing employees working in hospitality and wellness settings across multiple countries.

Psychological safety refers to an environment where people feel comfortable asking questions, admitting mistakes, sharing ideas and speaking up without fear of embarrassment or negative consequences. While the concept has received growing attention in organisational psychology, comparatively little research has explored its role within hospitality, where employees navigate constant human interaction, emotional demands and high service expectations.

The findings confirmed that psychological safety matters. Employees who reported higher levels of psychological safety also reported better wellbeing and stronger service performance.

One finding, however, stood out. The relationship between psychological safety and employee wellbeing was considerably stronger than its direct relationship with service performance. In addition, employees with higher wellbeing also tended to report stronger service performance.

While my research cannot establish cause and effect, it suggests an interesting possibility. Psychological safety may influence service performance not only directly, but also by strengthening employee wellbeing. When people feel safe, they are more likely to maintain the emotional balance, focus and adaptability needed to perform consistently in demanding guest-facing roles.

That finding encouraged me to think about hospitality a little differently. In hospitality, we invest considerable time and resources in training, standards, procedures and performance metrics. They all matter. Yet my research suggests that another question deserves equal attention: What psychological conditions enable people to deliver exceptional service day after day? My research also suggests that psychological safety is one such condition.

Psychological safety doesn’t lower standards or reduce accountability. It creates an environment where people can ask for help, learn from mistakes, contribute ideas and support one another without fear. Those conditions don’t simply benefit employees – they also strengthen the quality and consistency of the guest experience.

Exceptional hospitality has never been only about processes. It has always been about people. And people flourish when they feel safe, supported and able to bring their full capabilities to work.

Completing this research did more than answer an academic question. It strengthened the evidence base for work I had already begun through DanaVeda. Today, my work focuses on helping hospitality organisations create environments where people can thrive – not only because employee wellbeing matters, but also because those human conditions support sustainable performance and meaningful guest experiences.

The guest experience will always remain at the heart of hospitality. My hope is that we continue giving equal attention to the employee experience that makes it possible. When people feel safe to contribute, learn, and thrive, exceptional service becomes more than a standard to achieve – it becomes a natural expression of the culture they experience every day.

Hospitality has spent decades perfecting the guest experience.
